Affective Commitment Meningkatkan Peran Proactive Personality terhadap Project Success pada Industri Kreatif Digital

Penelitian ini bertujuan untuk menganalisis pengaruh proactive personality terhadap project success melalui peran mediasi affective commitment serta moderasi project complexity pada industri kreatif digital di wilayah Jakarta, Bogor, Depok, Tangerang, dan Bekasi (Jabodetabek). Penelitian menggunakan pendekatan kuantitatif dengan metode Structural Equation Modeling (SEM). Data diperoleh melalui penyebaran kuesioner dengan total 335 responden yang bekerja dalam industri kreatif digital, seperti content creator, social media specialist, project manager, dan creative planner. Ditemukan bahwa proactive personality berpengaruh positif dan signifikan terhadap project success serta affective commitment. Selain itu, affective commitment juga terbukti berpengaruh positif dan signifikan terhadap project success. Pengujian mediasi menunjukkan bahwa affective commitment mampu memediasi secara parsial pengaruh proactive personality terhadap project success. Sementara itu, project complexity terbukti memoderasi pengaruh affective commitment terhadap project success dengan arah hubungan positif. Temuan ini menunjukkan bahwa semakin tinggi kompleksitas proyek, maka semakin kuat pengaruh keterikatan emosional individu terhadap keberhasilan proyek. Penelitian ini menegaskan bahwa project success dalam industri kreatif digital tidak hanya dipengaruhi faktor teknis, tetapi juga ditentukan oleh faktor psikologis individu dan kondisi lingkungan kerja yang dinamis.
