Gig Work Orientation dan Work Autonomy terhadap Psychological Well-being Pekerja Milenial: Peran Mediasi Job Crafting

Pertumbuhan gig economy yang pesat di era digital telah mengubah lanskap ketenagakerjaan global, terutama bagi generasi milenial yang mendominasi sektor pekerjaan fleksibel. Namun, tingginya fleksibilitas kerja tidak selalu diikuti dengan peningkatan psychological well-being. Penelitian ini bertujuan untuk menguji pengaruh orientasi kerja gig dan otonomi kerja terhadap kesejahteraan psikologis, serta peran mediasi job crafting dalam hubungan tersebut. Dengan pendekatan kuantitatif, data dikumpulkan dari 160 pekerja milenial (usia 22–40 tahun) melalui survei daring dan dianalisis menggunakan metode PLS-SEM. Hasil menunjukkan bahwa orientasi kerja gig dan otonomi kerja berpengaruh positif signifikan terhadap kesejahteraan psikologis, baik secara langsung maupun melalui mediasi job crafting. Temuan ini memperluas cakupan Self-Determination Theory dalam konteks kerja fleksibel serta memberikan implikasi praktis bagi pengembangan kapasitas adaptif pekerja gig. Penelitian ini menyoroti pentingnya desain kerja proaktif untuk mendukung keberlanjutan kesejahteraan pekerja non-konvensional.
