Toxic Work Environment, Job Satisfaction, dan Quiet Quitting pada Karyawan Generasi Z dan Non-Generasi Z

Fenomena quiet quitting semakin sering terjadi di kalangan karyawan, termasuk di perusahaan swasta di Jawa Tengah, karyawan di tempat kerja mengalami penurunan motivasi dan keterlibatan karena tekanan serta lingkungan kerja yang tidak sehat. Penelitian ini bertujuan untuk menganalisis pengaruh toxic work environment terhadap quiet quitting dengan job satisfaction sebagai variabel mediasi, serta menelaah perbedaan antara Generasi Z dan non-Generasi Z. Penelitian ini menggunakan pendekatan kuantitatif dengan jumlah responden sebanyak 117 karyawan perusahaan swasta di Jawa Tengah yang memiliki masa kerja minimal tiga bulan. Teknik pengambilan sampel yang dilakukan dalam penelitian ini menggunakan purposive sampling. Hasil penelitian menunjukkan bahwa toxic work environment berpengaruh positif dan signifikan terhadap quiet quitting dan berpengaruh negatif terhadap job satisfaction. Selain itu, job satisfaction berpengaruh negatif terhadap quiet quitting dan tidak berperan sebagai variabel mediasi antara toxic work environment dan quiet quitting, meskipun kekuatannya berbeda antar generasi. Temuan ini menegaskan bahwa lingkungan kerja yang toxic dapat menurunkan kepuasan kerja dan meningkatkan kecenderungan quiet quitting. Implikasi penelitian ini melihat pentingnya upaya manajemen untuk menciptakan lingkungan kerja yang suportif, adil, dan komunikatif guna meningkatkan kepuasan kerja dan menekan perilaku quiet quitting.
